員工建言和創造力作為組織變革和創新不可忽略之源泉，日益發揮著舉足輕重的作用。而領導是影響員工建言和創造力的關鍵情景因素。研究表明，根源于華人文化的家長式領導普行于華人企業中。本研究從主位立場出發，探討家長式領導的組成成分和文化根源，家長式領導對員工建言和創造力的影響，以及這種影響的作用機制。運用來自中國大陸企業調查數據，分別檢驗了家長式領導三個組成成分，即仁慈領導、德行領導和威權領導，對員工建言和員工創造力的影響，並考察了員工的創造力自我效能感對該影響的中介作用。研究發現，仁慈領導對員工建言和員工創造力均有顯著直接的積極影響，員工的創造力自我效能感在仁慈領導和員工創造力的關係中起部分中介作用。 More
